طراحی الگوی اشتغالپذیری حسابرسان مبتنی بر یادگیری سازمانی با رویکرد مدلسازی ساختاری–تفسیری (ISM)

هدف پژوهش حاضر طراحی و تبیین الگوی ساختاری اشتغالپذیری حسابرسان مبتنی بر یادگیری سازمانی و تعیین روابط سلسلهمراتبی میان ابعاد اصلی آن در محیط حرفهای حسابرسی بود. این پژوهش از نظر هدف کاربردی–توسعهای و از نظر رویکرد، آمیخته اکتشافی با غلبه بخش کیفی بود. در بخش کیفی، دادهها از طریق مرور نظاممند پیشینه و مصاحبههای نیمهساختاریافته با 15 نفر از خبرگان دانشگاهی و حرفهای حوزه حسابداری، حسابرسی، مدیریت مالی و منابع انسانی گردآوری شد. مشارکتکنندگان به روش هدفمند و زنجیرهای انتخاب شدند و مصاحبهها تا دستیابی به اشباع نظری ادامه یافت. دادهها با تحلیل محتوای ترکیبی قیاسی–استقرایی و طی مراحل کدگذاری باز، محوری و انتخابی تحلیل شدند. روایی محتوایی شاخصها نیز با استفاده از نظر خبرگان و نسبت روایی محتوا بررسی شد. در مرحله کمی، برای تعیین روابط درونی و سطحبندی ابعاد، از مدلسازی ساختاری–تفسیری و تحلیل MICMAC استفاده شد و ساختار نهایی مدل بر اساس ماتریس دستیابی و قدرت نفوذ و وابستگی متغیرها تبیین گردید. نتایج مدلسازی ساختاری–تفسیری نشان داد یادگیری مهارتهای شناختی و تخصصی در سطح سوم و بهعنوان متغیرهای مستقل و پیشران مدل قرار دارند، یادگیری مهارتهای عاطفی در سطح دوم بهعنوان متغیری متصل و میانجی عمل میکند و یادگیری مهارتهای شغلی در سطح نخست بهعنوان متغیر وابسته و پیامد نهایی مدل قرار میگیرد. تحلیل MICMAC نیز این ساختار را تأیید کرد؛ بهگونهای که مهارتهای شناختی و تخصصی دارای بیشترین قدرت نفوذ و مهارتهای شغلی دارای بیشترین وابستگی بودند. همچنین، اثر ابعاد شناختی و تخصصی بر مهارتهای شغلی عمدتاً از مسیر بعد عاطفی منتقل شد و مهارتهای عاطفی قویترین اثر مستقیم را بر شکلگیری مهارتهای شغلی نشان دادند. اشتغالپذیری حسابرسان فرایندی چندسطحی و تدریجی است که از توسعه مهارتهای شناختی و تخصصی آغاز میشود، از طریق ظرفیتهای عاطفی و بینفردی تثبیت میگردد و در نهایت به شایستگیهای شغلی منتهی میشود؛ بنابراین، مؤسسات حسابرسی و تشکلهای حرفهای باید برنامههای یادگیری و توسعه حرفهای خود را مطابق این توالی سلسلهمراتبی طراحی کنند.
